This qualitative study deconstructs how hegemonic masculinity perpetuates women's leadership marginalisation in Langsa communities. Through critical case studies of 18 civil organisations (2019-2023), findings reveal three exclusion mechanisms: (1) structural exclusion via biased recruitment, (2) symbolic exclusion in public discourses, and (3) psychological exclusion through stereotype internalisation. Critical discourse analysis of organisational bylaws and in-depth interviews uncovers contradictions between equality rhetoric and daily practices. The results extend Connell's gender order theory by demonstrating localised variants of 'female leadership' concepts. Policy implications suggest transformative leadership training integrating indigenous feminist perspectives
